Abstract

Performance Management Systems (PMS) have become a fundamental strategic tool for improving employee productivity, engagement, motivation, commitment and overall organizational performance. A well-designed PMS ensures that individual performance is aligned with organizational goals by promoting clear expectations, continuous skill development, collaboration, adaptability and accountability. Through effective goal setting, regular performance feedback, recognition and developmental support, organizations can strengthen employee capabilities and sustain long-term organizational success. Over the years, PMS has evolved from a conventional performance appraisal process into a comprehensive strategic human resource management practice that emphasizes continuous feedback, employee development, learning, recognition and technology-driven performance evaluation. Although substantial research has examined various aspects of performance management, limited empirical evidence exists regarding the combined influence of multiple PMS dimensions on employee productivity and engagement within manufacturing industries, particularly in eastern India. This study examines the effectiveness of strategic Performance Management Systems in improving employee productivity and engagement across selected manufacturing organizations in West Bengal. A quantitative cross-sectional research design was employed using a structured questionnaire consisting of 79 items measured on a five-point Likert scale. Data were analyzed using SPSS through descriptive statistics, Cronbach's alpha reliability testing, Pearson correlation analysis and linear regression. The results indicates that key PMS dimensions—including clarity and goal alignment, continuous feedback and coaching, Training and development, reward and recognition and technology-enabled PMS have a significant positive effect on employee productivity and engagement. Among these factors, training and development, followed by clarity and goal alignment emerged as the strongest predictors of employee performance. The study enriches the existing performance management literature by presenting an integrated framework that demonstrates how multiple PMS dimensions collectively enhance employee engagement and productivity in the manufacturing sector. The findings also offer valuable practical insights for HR professionals and organizational leaders seeking to improve their workforce effectiveness through transparent, employee-centric, development oriented and technology enabled performance management practices.
